Empowering leadership and employee loyalty in the hospitality industry: the mediating effects of job satisfaction and organizational commitment

Industri perhotelan merupakan sektor yang sangat kompetitif dengan tingkat turnover karyawan yang tinggi, sehingga kepemimpinan yang efektif sangat diperlukan untuk meningkatkan loyalitas karyawan. Penelitian ini bertujuan untuk menginvestigasi hubungan antara kepemimpinan pemberdayaan dan loyalitas karyawan di industri perhotelan, serta menguji peran mediasi kepuasan kerja dan komitmen organisasi dalam hubungan tersebut. Menggunakan pendekatan kuantitatif dengan desain survei, data dikumpulkan dari 170 karyawan hotel di berbagai kota besar di Indonesia melalui kuesioner. Analisis data dilakukan menggunakan Process Macro for SPSS 3.0 oleh Hayes (2018), model 4 untuk mediasi (dengan dua mediator paralel). Hasil penelitian menunjukkan bahwa kepemimpinan pemberdayaan berpengaruh positif signifikan terhadap loyalitas karyawan. Kepuasan kerja dan komitmen organisasi ditemukan memediasi secara parsial hubungan antara kepemimpinan pemberdayaan dan loyalitas karyawan. Secara spesifik, kepemimpinan pemberdayaan berpengaruh positif signifikan terhadap kepuasan kerja dan komitmen organisasi, dan kedua mediator ini juga berpengaruh positif signifikan terhadap loyalitas karyawan. Temuan ini menggarisbawahi bahwa organisasi yang ingin mempertahankan karyawan dan meningkatkan loyalitas mereka perlu mengembangkan gaya kepemimpinan yang memberdayakan dan memperhatikan faktor-faktor psikologis seperti kepuasan dan komitmen kerja.
